Not all talent assessments are trying to answer the same question.

Some measure personality. Some measure cognitive ability.

Some evaluate job fit. Some focus on decision-making or leadership potential.

The problem is that many organizations treat all assessments as interchangeable.

They're not. Using the wrong assessment is a lot like using a hammer when you need a screwdriver.

The tool isn't bad. It's just solving the wrong problem.

Before choosing an assessment, I always encourage leaders to start with one simple question:

"What issue/problem/metric/business outcome are we trying to impact?" Turnover? Hiring quality? Employee performance? Time to proficiency/training time?

The answer usually points you toward the right solution.

Each of the assessment methods mentioned above has a different impact on these outcomes!

Whenever I talk to HR leaders about assessments, one question often comes up:

"How do we know we're doing this the right way?" It's a fair question.

No one wants to introduce unnecessary legal risk into the hiring process. The reality is that assessments themselves are not the problem.

Using assessments that aren't validated, job-relevant, or consistently applied is where organizations get into trouble. A well-designed assessment process should help support fairer hiring decisions, not create more bias.

That's why validation matters. That's why consistency matters. And that's why HR leaders should always ask providers tough questions about compliance, research, and defensibility.

One of the biggest misconceptions I hear is that talent assessments are only for large enterprises with massive HR budgets.

In reality, I often see the greatest impact in mid-sized companies. Why?

Because every hiring decision matters more. A bad hire at an enterprise company with tens of thousands of employees can be frustrating. A bad hire at a 250-person company can impact an entire team.

The conversation around talent assessments usually starts with reducing turnover. That's important, but the ROI goes much deeper. Better hiring decisions from behavioral foresights

Faster ramp-up time. Stronger managers. More productive teams. Less time spent rehiring the same position six months later. The companies getting the most value from assessments are not using them to eliminate people.

They're using them to make better decisions. This also helps those people to find the role that is going to make them the happiest and give them the most purpose.

If you're wondering whether talent assessments would actually produce ROI in your organization, I'd be happy to share how companies are measuring improvements in hiring quality, retention, and performance.
